How Much HR Do You Actually Need?

“How much HR do I need?” I get this question constantly, and the honest answer is: it depends. It depends on your headcount and on how complex your business is. A 15-person law firm and a 15-person manufacturer can need very different things.

One number worth knowing: once you cross 50 employees, a wave of federal rules kicks in — including FMLA, the Family and Medical Leave Act, which requires covered employers to offer job-protected leave. HR gets more complicated exactly as most owners run out of time to manage it.

So here is a plain map, from a two-person shop to a 150-plus organization.

The Short Version

2-50 employees — a few hours a month of senior HR help. (HR Compass, our fractional HR director.)

30-80 employees — a part-time HR pro, 10-20 hours a week. (Part-time HR placement.)

60-150 employees — a full-time HR hire: generalist, manager, or director. (Full-time search, often paired with HR Compass.)

100-150+ employees — a senior HR leader or CHRO. (HR executive search.)

Any size, unsure — a clear read on what is working and what is not. (HR Assessment & Roadmap.)

Headcount is a starting point, not a rule. Complexity moves you up the list. Here is what each level actually looks like.

2-50 Employees: Fractional HR

This is the sweet spot for our fractional product, HR Compass. You get 3 to 10 hours a month of a high-level HR director who both thinks and does — writing policies, leading strategy conversations, and handling real HR work alongside you. They pair naturally with whoever is currently doing the HR functions: your controller, your executive assistant, or you. It brings real HR expertise in the door so you know things are being done right, and it starts at our Bronze level of $500 a month for our smallest clients.

30-80 Employees: Part-Time HR

Somewhere in here, a few hours a month stops being enough. You need a part-time HR person, usually 10 to 20 hours a week, who can sit in on reviews and handle the extra complexity that comes with growth. At a manufacturer, that person might work on-site; for many companies, remote works fine. This is also where the 50-employee compliance jump lands, so the added support matters. We can find that person for you, and they can sit on our payroll or yours.

60-150 Employees: Full-Time HR

Now it is time for a full-time hire. Depending on your size and scope, that is a generalist, a manager, or a director, and we will help you figure out which.

A favorite option right now: hire a less expensive HR generalist — someone with three to five years of experience, a step above a clerical coordinator — full-time or part-time, and pair them with HR Compass. That layers a seasoned HR director on top for a few hours a month, so a younger generalist has someone to learn from and lean on when the tricky questions come up. You get capable day-to-day coverage without paying director-level salary for it.

100-150+ Employees: Executive Search

For a senior leader like a CHRO, this calls for executive search. Depending on complexity, that search can make sense as low as 100 employees. Because the role is so important, we put two recruiters on it, and I am personally involved to make sure the fit is exactly right.
